Math 214 Final Reflective Paper

Math 213 gives new teachers the tools needed to further understand what they will be facing when entering the classroom. There is a wide range of mathematic concepts covered throughout this course. Among them the major topics included: the principals and process standards for elementary school mathematics defined by the National Council of Teachers of Mathematics and the application of problem-solving strategies using numerical patterns.Additional major concepts covered were the relations and functions to solve problems, base value, language sets, the value of the Venn diagrams, how to make reasonable estimates, and how to apply number theory to applications. Week one was the exploration of the six principles of elementary school mathematics: equity, curriculum, teaching, learning, assessment, and connection. These standards outline the understanding, knowledge, and skills student should acquire in each grade level. NCTM’s establishes focus and coherence into teacher’s efforts in improving mathematics.NCTM offers teachers examples and recommendations of a wide variety of educational circumstances that serve in the best interest of the student. They serve as a support group in guiding every educator in their efforts to improving how math will be presented in the classroom. Week one was also dedicated to showing the differences in how adults and children learn while investigating problem-solving strategies. The action of students with no prior knowledge of mathematics was quite overwhelming. When time is not an essence and logic does not exist students are surprisingly able to grasp concepts of mathematics.Revealing this process illustrates the importance of encouraging students to take risks while exploring problem solving. With the right tools put into place students can excel and possibly lead the way into higher mathematics. Week two covered several number systems, functions, patterns, and problem solving strategies. We thoroughly examined the H indu-Arabic, Tally, Egyptian, Mayan, Roman, and Babylonian number systems. With the introduction of language sets the Venn diagram proved to be a valuable tool. The use of visual aids and hands on tools for establishing base values are a necessity when introducing the fundamentals.Manipulation techniques and visual aids give students the opportunity to explore math beyond the numbers and presents ides that students can relate to. After grasping knowledge of the fundamentals students can use them to connect with higher levels of mathematics. Week three was the analysis of algorithms and the discovery of the importance in giving students the freedom to contemplate their own. Many studies have shown students who create their own algorithms have a stronger mathematic grasp on the skills needed to work out problems on their own. Also introduced in week three was the importance of mastering addition prior to multiplication.Students who master addition realize that multiplication is repeat ing addition and can use it as a tool when checking their multiplication answers. The number line and group activities used during this week incorporated concepts of estimation and rounding and demonstrated how students can judge the accuracy of their answers. Carrying forward was the introduction of multiplication properties. They include: Commutative Property, changing the order, Associative Property, changing the grouping factors, and the Identity Property were one is the same as the other.The knowledge of these operations makes it easier for students to understand multiplication. The concepts in week three set a foundation needed to expand on. Students must have an understanding of numbers and the different ways they are represented. These concepts are useful application to present and future math challenges. Week four covered the difficulties that students have with fractions. Visual aids, manipulation, and using realistic relationships prove to be useful as teacher interpret f ractions, decimals, percents, and problems solving techniques to students.Circular shape objects create a superior surface in showing a whole numbers and are a good starting point when explaining the meaning of the numerator and the denominator. Manipulation of objects and relating math concepts to everyday life may help students with other styles of learning. Beans and blocks are just some objects teachers can use in manipulation and the score to last nights football game might be something students can relate to. There is great deal of sources available to teachers that illustrate and explain different approaches that can help students grasp mathematic concepts like fraction, decimal, percent, nd problem solving. Teachers have formed support groups online, around the nation, that are dedicated to helping students connect to math. Finally, my reflection after week five proves to be filled with valuable information needed for the development of a professional math instructor. This c ourse has improved my understanding of math in general and has given me the tools to explore a student’s mind. Through thorough investigations I have found different approaches that may best suited in presenting mathematic concepts into a classroom.

Cultural Anthropology Essay

â€Å"The word anthropology is derived from the Greek words anthropo, meaning â€Å"human beings† or â€Å"humankind,† and logia, translated as â€Å"knowledge of† or â€Å"the study of.†1 Likewise, it is a study which comprises four subfields: the physical anthropology, archaeology, linguistic anthropology and cultural anthropology or ethnology, which constitutes a broad approach to the study of humanity.2 Furthermore, â€Å"Anthropology is the exploration of human diversity in time and space.†3 Consequently, anthropology is a study or discourse of human being which deals human condition in every particular context and time, both past and present. It is a study that deals humans as biological species, as beings with culture and language present in a society, and so on. b. Cultural Anthropology â€Å"Cultural anthropology is the study of human society and culture, the subfield that describes, analyzes, interprets, and explains social and cultural similarities and differences.4 So, it is in this field that human beings are studied in a cultural perspective in order to identify the commonality and difference of one culture to the other. Likewise, â€Å"Cultural anthropology or ethnology is the subfield of anthropology that examines various contemporary societies and cultures throughout the world.†5 Therefore, it does not study human being individually but societally or as a group, in order to come up with a generalization of their way of life. c. Ethnology â€Å"Ethnology examines, interprets, analyzes, and compares the results of ethnography—the data gathered in different societies.†6 Likewise, â€Å"ethnology is the comparative science that attempts to identify and explain cultural differences and similarities, test hypotheses, and build theory to enhance our understanding of how social and cultural systems work.7 Thus, ethnology is the science in which the data gathered by the cultural anthropologist  from the different societies through observation are put into analysis and examination. In other words, it is a cross-cultural study. By this, cultural anthropologists describe the similarities and differences of one culture from the other and make generalization about society and culture. 2. What are the two approaches we use in the study of Anthropology? There are two ways of developing testable propositions: the inductive method and the deductive method. In the inductive method, the scientist first makes observations and collects data. On the other hand, deductive method of scientific research begins with a general theory from which scientists develop testable hypotheses. Data are then collected to evaluate these hypotheses. 3. Why the study of Anthropology is important today? Studying human beings, Anthropology is very important today for it examines, analyzes, compares and makes generalization about how people live and behave. In fact, it is so vital to study it these days for this field deals not only the present generation of the human kind but also even those of the past, the history and artifacts, with their way of life basically analyzed and is compared to what we have today. Likewise, it is also crucial to discuss this subject matter, especially cultural anthropology, for it gives anybody a kind of self-awareness to cultural diversity. Hence, anthropology will make us aware of cross-cultural understanding in this diverse world and appreciate the uniqueness of one culture to the other. Furthermore, studying so would give us knowledge in order to avoid ethnocentrism or superiority of one culture to the other for no culture is actually higher than the other. On one hand, anthropology contributes to a general liberal arts education, which helps students develop intellectually and personally, as well as professionally.8 So, it is important as well to study anthropology nowadays for it tries to investigate human condition according to four perspectives, namely, the physical anthropology, archaeology, linguistic anthropology and cultural anthropology, which is needed in every career that one may take. Well, for us, seminarians, I think it is an imperative to have knowledge about this course for it enables us to develop our understanding, especially when it comes to cross-cultural one, as future missionaries to foreign lands  someday.

They take balanced and calculated risks and experience their new learning in action, without the supervisors taking control of their activities and blaming them for unexpected outcomes. Eventually this leads to success in outcomes. High quality care services are provided with new skills, development of integrated working is supported along with CPD. Each state has its own set of laws enacted with its own set of exceptions, sometimes distinct from that which is enacted in a particular state and sometimes completely different from other states. For instance, as per the Alabama statute any evidence relating to the past sexua l behavior of the complaining witness is admissible with an exception that evidence shall be admissible, when it is found that past sexual behavior directly involved the participation of the accused. On the other hand, though most states have in one way or another bared the admissibility of the past sexual conduct, however, the exceptions to such restriction is sometime less stringent and in some cases more stringent. In comparison to the exceptions to rape shield laws, which is in force in Alabama , the exceptions in Texas, Utah and Vermont are more stringent, as evidence is acceptable where probative value outweighs danger of unfair prejudice .1 This indicates while defendants in certain jurisdictions get better opportunities to prove their innocence while at other jurisdictions do not. 2. Constitutional criticism There are some inherent deficiencies in the rape shield laws despite its acceptance as an enacted law in all the states of US. The Great Gatsby Essay â€Å"The most iconic characters in literature are alienated by the changing world around them. † Discuss these ideas in relation to The Great Gatsby and Nineteen Eighty-Four. In ‘The Great Gatsby,’ Fitzgerald frequently demonstrates how isolated his strongest characters are by the world around them through a variety of techniques. Both Nick and Gatsby are presented as being alienated from the world in some way and, as suggested by William Troy, both characters represent two forces in Fitzgerald’s own life – â€Å"’intelligent and responsible’ vs. ‘dream ridden romantic. † He uses symbolism frequently throughout the novel to suggest that this split autobiographical portrayal of his characters is representative of the limbo between â€Å"‘power’ and ‘dream’† as said by Lionel Trilling in his critical essay, and the immovability this creates within people. I find confinement of characters is shown in the novel through a use of pathetic fallacy. Fitzgerald also uses the novel to introduce the theme of class and demonstrate how wealth constricts different people in different ways, despite sometimes seeming like the key to happiness. Many of these ideas are echoed in ‘Nineteen Eight-Four,’ in which Orwell uses symbolism to emphasise his totalitarian oppressive society. One way Fitzgerald portrays his characters as confined by the world around them is through his use of pathetic fallacy. The phrase ‘weather-beaten’ is used to describe Nick’s bungalow on the West Egg and this implied that it wasn’t just the people in ‘The Great Gatsby’ that the weather and change bore down on, but the buildings too. When Nick first visits Tom Buchanan at his home, Fitzgerald says the two men talk on ‘the sunny porch’ with the sunshine here being presented as a sense of optimism that Nick can find companionship with a man he knew at ‘Yale’. When Nick talks to Daisy during that first visit, he tells her there’s a ‘persistent wail all night’ along the shore of where they’ve left; Nick is bowing to Daisy’s desire to be missed by personifying nature to allow it to chase after her, much like Gatsby. Sunshine again is used by Fitzgerald to present those who are indulgently wealthy when Nick visits Tom and Myrtle’s apartment which was ‘full of cheerful sun’ until night time and alcohol were brought into the story. Alcohol is usually accompanied with darkness within the novel, to reflect Fitzgerald’s potential personal distaste as a recovering alcoholic at the point of writing the novel. Of Gatsby’s parties, it is said they are held on ‘summer nights,’ a phrase still managing to retain the concept of summer and nice weather to attach to the wealth. Once Nick has arranged the meeting between Daisy and Gatsby, Fitzgerald uses pathetic fallacy to mirror Gatsby’s emotions within the chapter. As he waits for Daisy coloured with ‘embarrassment,’ it is ‘pouring rain’ but once Daisy arrives and he sees her with ‘unreasoning joy’ it has ‘stopped raining,’ and finally as Nick leaves Daisy and Gatsby looking at each other with ‘wonder’ over a piano, there are ‘twinkle-bells of sunshine’ leaving a sense of hope to the chapter that the constraining rain did not hold. Again, at Gatsby’s funeral, Fitzgerald writes the weather to very clearly reflect the character’s moods. Nick is deeply saddened by the loss of his friend and the rain is repeatedly described to be ‘thick’ and ‘heavy,’ a force to be reckoned with that the characters must move ‘through to the cars. ’ The rain is shown to hang around Nick, replacing the people the funeral lacks in attendance and shows that Fitzgerald thinks it is a trapping task for a man to abandon the side of him that dreams. Similarly, Orwell also uses metaphor at the beginning of ‘Nineteen Eighty-Four,’ as Winston enters Victory Mansions to describe the ‘swirl of gritty dust’ following him into the building, reminiscent of how the Party trace every movement and every action, confining their citizens in the most suffocating of manners; the dust reminiscent of the dark, rainy sky in ‘The Great Gatsby’ closing in on the characters. Fitzgerald frequently depicts the isolation of characters in ‘The Great Gatsby’ with use of various reoccurring symbols. Colours are something the author uses in various ways. The colour yellow, which we have already seen mirrored in Fitzgerald’s use of pathetic fallacy with the large amounts of yellow sunshine symbolises decay and corruptness. The reader is told Gatsby’s car is a ‘rich cream’ colour. Not only is the mustard colour of the car symbolism, it is a representation of Gatsby himself – ostentatious and over-the-top in displaying his wealth. Later in the novel, Fitzgerald writes that the car ‘mirrored a dozen suns’ with its large amount of windshields. This give the interpretation that the car is glowing, further drawing on the yellow symbolism of decay for the personal representation of corruption. Perhaps intentionally, it is also this car that leads to Gatsby’s own destruction by being so conspicuous. Gatsby’s demise by his own car leads to the idea presented by Fitzgerald that one cannot escape decay. The Valley of Ashes is riddled with symbolism, from the ‘ash grey’ men that inhabit the ‘grey land’ to the looming billboard eyes of T. J. Eckleburg. The colour grey here symbolises dreariness and monotony, and with the character of Wilson, Fitzgerald ties this to a lack of wealth. The lack of light implies claustrophobia within its inhabitants – Tom says it’s good for Myrtle to ‘get out. The ‘dimmed’ eyes of Eckleburg ‘look out’ over the characters in the novel and symbolise the ever growing commercialism of America and how this change causes moral depravity. This is again emphasised by how Wilson equates these eyes to God when finding out about Myrtle’s affair with the phrase ‘God knows’ what she’s being doing. The eyes watched as Tom and Myrtle had to drive past them to get to their apartment, and the loss of Myrtle’s life occurred in the miserable valley of ashes under their omniscient gaze. Another colour Fitzgerald utilises is white, though it is usually placed in juxtaposition to the character wearing it. Daisy and Jordan, first seen in ‘rippling’ white dresses, are not seen in any other colour but white – falsely implying the purity and innocence women were just losing the expectation to have. This lies in line with Joan Korenman’s interpretation that says the ambiguity of Daisy’s hair colour from dark to light symbolises ‘the fair and the dark women’ of literature, with fair hair being stereotyped as innocent – something the reader finds neither Daisy nor Jordan to be. Fitzgerald is also referencing the ‘expansion of femininity’ with the 1920s â€Å"new women. † In ‘Nineteen Eighty-Four,’ Orwell also uses symbolism when he writes a poster that ‘gazes down’ with large, ‘dark’ eyes much like those of T. J. Eckleburg, that are pasted all over London by the Party – comforting to some inhabitants with the name ‘Big Brother,’ but a threat to others because the posters watch their every move. However the connotations of ‘Big Brother’ are a lot more oppressive than those of God in ‘The Great Gatsby’ and cause Winston’s alienation and his subsequent relationship with Julia. Another way Fitzgerald shows that the characters in ‘The Great Gatsby’ are ostracised because of the world they inhabit is through his presentation of classism and how that affects the interaction between people, as well as isolating them to their own class. Ross Posnock argues that the characters in ‘The Great Gatsby’ are so obsessed with material wealth they treat each other like objects and this could leave many people feeling objectified and therefore ostracised by those who claim to care about them. This is seen when Nick says the cocktails are ‘floating’ – completely overlooking the fact Gatsby’s hired staff are holding the trays. Marxists argue that Nick overlooks the existence and therefore the difficulties of the working class. However at the start of the novel, after the events of the story, Fitzgerald writes that Nick is aware the ‘fundamentally decencies’ are ‘parcelled out unequally at birth’ at that point, which means he knows class play a big role in identity in his current society. Fitzgerald further supports this with the phrase ‘wanted the world to be in uniform’ which is simultaneously a nod to the passing of World War I and also emphasising that Nick has had enough of the upper class’ selfish behaviours. When Nick is sitting on the porch with Daisy and Tom, Tom states that their society is ‘going to pieces’ and spews racist ideals. This is Fitzgerald showing that Tom feels he is at the top of society and does not want to be ‘submerged’ by those he feels are beneath him – the lower class and immigrants. However, earlier when Tom shows Nick his ‘nice place’ the reader can see it isn’t as big or obnoxious as Gatsby’s home and the divide between the â€Å"Old Rich† and â€Å"New Rich† starts to become clear. This minute difference in class leaves the upper classes estranged from each other. At the start of the novel, it is made clear that even Nick’s family have been wealthy ‘for three generations’ and this makes him acceptable despite been less rich than those he socialises with. Like Fitzgerald, Orwell uses the class divide in ‘Nineteen Eighty-Four’ to define between members of the Party (who are granted great privileges and freedoms), the middle class who obey the Party (such as Winston), and the proles who ( are a ‘swarming mass’ so poor they are ‘disregarded’ by the Party, which is so convinced of their inability to have action against them – much like Nick’s complete ignorance to Gatsby’s servants at the party. After exploring a variety of factors throughout this essay, I agree with the critical opinion, especially in terms of ‘The Great Gatsby’ as one of Fitzgerald’s main themes throughout was of how Gatsby was trapped in the past and this isolated him from the present. This can be seen especially in the last paragraph of the book, in which Fitzgerald compares his character to boats ‘beating on. ’ I feel Orwell’s characters also felt claustrophobic in their London because of the new law implemented by the Party, and Winston’s submission at the end of the novel is representative of Orwell’s warning to the readers.

It must be remembered that the vast majority of the empires military manpower was recruited from outside the mother country. It is interesting to note that some of the fiercest resistors to the British went on to become the staunchest allies and defenders of her empire; Highlanders, Sikhs and Gurkhas are perhaps the best examples of this phenomena. The military history of the empire is rich in colour and variety but is also inevitably linked to the darker and more sinister side of the empire through conquest, pacification and destruction. The tentacles of the military spread throughout the empire and beyond, the armed forces were not only the conquerors and defenders of the empire but also provided the garrisons that policed the vast expanses of territory and enabled communication over the vast distances involved. The military was very much the most important institution of the empire. Land forces Infantry The years around 1783 were tumultuous ones for the army and things were about to become even more difficult in the near future. The Army was coming to the end of its actions in the 13 colonies. Political and military defeat hung heavily over Britain at the time. The army had borne the brunt of the unsuccessful campaign and so were associated with the failure. Life was to become even more dangerous and precarious for the British army as it become embroiled in the highly difficult task of containing the expansion of Revolutionary and then Napoleonic France. The army would therefore be forced to expand to an unusually large size and would be strained to its limits. The prominent role played by the British army in ultimately defeating Napoleon would restore its pride and prestige both at home and overseas. In the period following victory in 1815, the British army was regarded as the fire brigade of the Empire being sent to wherever there were disturbances or problems. It would become involved in countless small wars in far flung corners of the globe, most of which would be successful endeavours. However, the army would be sorely tested by the events of the Crimean war and the Indian mutiny. The problems encountered in these actions provided the rationale for the Cardwell army reforms which were implemented progressively from the late 1860s to the early 1880s. The numbering system used by the British army in order to determine precedence was first used in 1751. The year 1782 is interesting because it is the first time that many of these regiments were associated with a specific local area. Theoretically, this was to be where their depot was to be based and their recruiting to take place. However, constant strategical and manpower needs meant that these regiments could be posted anywhere and were keen to take recruits from wherever they could find them. In this period of history, the numbers were the more important of the designations and would be used on a day to day basis. However, the territorial titles would later form the basis of the next major overhaul of the regimental system almost exactly 100 years later: the Cardwell Army reforms. F Battery in Second Afghan War Science and technology Transport Railways The nineteenth century saw many technological changes, but none of them were to have as wide repurcussions as the invention of the train. The power of steam had been known for some time but applying this power to moving heavy goods and people over long distances was one application that would have profound consequences and serve the British and their Empire for well over a hundred years. It was George Stephenson who realised the full power and potential of the steam engine when he designed a machine that could take advantage of narrow copper tubes which could be heated to create the all important steam power. The Rocket was the first such steam engine to take advantage of this new technology as it operated between Liverpool and Manchester from 1830. However, technical change was to become rapid and the train was to change its appearance and technical specifications again and again. Inevitably, it was the mother country that first saw her landscape transformed by this new invention. Navvies from Ireland, Scotland and the North of England scarred the landscape with viaducts, bridges and tunnels in the pursuit of the smooth gradients that trains required to travel at their most efficient level. They were paid a pittance for excruciating and dangerous work. In many ways, these navvies represented one of the largest migrations of Imperial settlers as they moved over from Ireland or as they followed the train tracks around the country and ended up settling in the last place they found work. In 1847 there were a quarter of a million navvies digging and blasting their way over the British landscape, their travels are one of the lesser documented migrations of history. However, the job they did is still plain to see in the British landscape some 150 years later and will be for many more years to come. The amount of track laid in Britain increased from only 500 miles in 1838 to over 8,000 by 1855. This expansion of track also brought down the cost of travel so that all but the poorest could afford to travel by train. In the stagecoach days, a ticket from London to Manchester and back would have cost à ¯Ã‚ ¿Ã‚ ½3 10s but by 1851 the train fare for this same journey was only 5s (a seventh of the stagecoach fare) for a far quicker and more comfortable journey. Of course, the expansion of the railways didnt just rest on the invention of the steam train. Iron was needed for the rails and its mass production helped to reduce the costs to the railway industry. In addition, iron girders and glass were used to construct magnificent looking railway stations. Even older industries, like stonemasonry were given a new lease of life as vast quantities of stone and rock were needed for sleepers, bridges and stations. The railway age was an enormous boost to the economy of Britain, and would provide the country with one of the most efficient infrastructures for the remainder of the century. It wouldnt take colonial administrators long to see the benefits that such an infrastructure could bring to the colonies they were in charge of. Particularly, as some of these colonies could be immense in size and with little existing infrastructure. Horses and ships had provided the most efficient means of transport to date, but ships obviously couldnt reach the interior and horses could not match the speed and power of this latest invention. The old established colonies like India, leapt at the railway opportunities and built a railway structure that would even rival the mother countrys in scope and scale. They were often financed by British industrialists keen to move the primary and secondary products of India to the ports ready to be exported to Britain and her factories. Cotton, spices and teas would all provide the economic model for railway building that would later be copied in other colonies by other crops and industries; rubber in Malaysia, coffee in South America, grains in Canada and livestock in Australia and New Zealand. In some colonies, railways were used more as the initial spur to encourage colonisation of an area. In Africa, railways were built to provide an infrastructure that would lure white colonists into an area in order to farm the area and turn it into a profitable colony. South Africa, Rhodesia and Kenya all wanted to increase their white population and increase the economic activity of their lands and all spent copious amounts of money and effort into building railways in what were very often inhospitable areas to European settlers. They all had varying degrees of success, but were built nonetheless. Indeed, one of the burning issues of late nineteenth century was Cecil Rhodes burning ambition to build a Cape to Cairo railway line that passed through British territory all the way. And this dream, although not realised by a train network, certainly influenced a great deal of Central African colonisation during the period. Another spur to the railway building in the nineteenth century was the British army. They too, quickly identified the advantages in being able to move troops and supplies around in a quick and efficient manner. The army would often try to influence local colonial administrators and get them to build railway lines to places which had little business or economic rationale. Alternatively, the army would build its own railway lines in areas they felt were necessary. In the case of Kitcheners Sudan campaign in the late 1890s, the army travelled down the Nile slowly but surely, not just out of tactical considerations, but because they were building a railway line as they travelled. In fact, this railway line is still in use as Sudans major railway line over a hundred years after it was built by the British army. Likewise in the Boer war, the British army came to depend on the strategic advantages of the railway network, but would also be exposed to the vulnerability of this network as the Boers transformed themselves into a guerilla army and destroyed bridges and lines at will. Despite this costly lesson, the British army maintained its respect and use of trains for many more years to come. Railways transformed the Empire in many ways, it increased business activity and allowed businesses to flourish in areas that previously would have been impossible to make a living in. It allowed officials to move rapidly over the areas that they governed. It allowed troops to be dispatched over great distances in short periods of time, indeed this speed of response removed much of the burden of having to station so many troops in a colony in the first place. Populations could benefit from access to cheaper goods as the factories of Europe could unleash their products to the far flung corners of the empire: tinned goods, newspapers, boot polish and toys could all be moved at a fraction of the cost from previous days. The people themselves could move around the empire whether for business or for pleasure; families could be reunited more regularly, farmers could travel longer distances to get their products to market, businessmen could entertain clients from further afield. Even within relatively short distances and in crowded areas people wanted to enjoy the benefits of the train system. Therefore, in London, one of the more interesting railway innovations was devised in the 1860s; the underground system, or the tube. Using Victorian ingenuity and technical engineering expertise an elaborate underground system of trains was built that would be envied and copied by Metropolises the world over. And again, it reinvigorated the economic life of the City of London and allowed for yet another relocation of businesses and housing for the masses of that city. The advantages of the railways were apparent to virtually everyone. These were the days when progress was seen as a universal good and the railways were a prime example of this beneficent progress. Ships England was a small island nation off the coast of the very powerful and dynamic continent of Europe proper. There were three options open to the English ruling classes. First of all, she could immerse herself into European politics and economics. However, the competition on this front was particularly fierce; French, Italians, Austrians and a myriad of other powerful nations would ensure that England would only be one player in a field of many. Besides, wars and religion made dabbling in this arena a very expensive one. Second, she could turn in on herself and try to stay aloof from the goings on of the world. This strategy suited the Japanese in their dealings with their continental rivals. However the English were already keen traders and had acquired tastes and business practices that made this option an unpalatble one. Her third choice was to turn to the opportunities offered by the rest of the world. And it is because she chose this path that first England, and then Britain, tu rned herself into the preeminent maritime nation of Europe and indeed the world. Englands rise as a maritime nation started with the reign of King Henry VIII. His ambitions were guided more to Europe, but he did manage to lay down financial and military foundations that would be taken advantage of by his successors. The Mary Rose is testimony to the size and power that the King sought to develop. He wanted a navy to project his power and influence onto the European political scene. Unfortunately, his plans and schemes were not fully realized during his reign. However, his treasury was full, the ports were protected by new castles and coastal defences and he had started a naval tradition that would bequeath valuable skills and experience to later generations of sea goers. By the time Queen Elizabeth came to the throne, the most powerful maritime nations were Spain and Portugal. These nations had encouraged explorers to find new, exciting and highly profitable trade routes. However, there were deep religious and philosophical divisions between these Catholic nations and the Protestant English. Queen Elizabeth had no love for these religious and economic rivals and basically sanctioned piracy on the high seas as a means of prosecuting war against the Catholic monarchies. Chief amongst her officially sanctioned privateers were Sir Francis Drake and Sir John Hawkins. These, and other sailors, wreaked havoc with Spanish and Portugese trade routes to the East Indies and particularly to the New World. The Caribbean became particularly notorious for rampant piracy. This rivalry turned into something of a naval arms race as the Spanish and English tried to outdo each other in terms of offensive power or in terms of speed to escape potential privateers. Military and commercial ships of both nations would benefit from new technologies, techniques and skills. The naval rivalry between these two nations would reach a head in 1588 with the Spanish Armada. This Spanish attempt to stamp out her English rivals was a gamble that did not pay off. Bad weather and English seamanship saw that the Armada failed in its bid to land an army on English soil. More importantly, the destruction of much of the Armada left the English mariners in a very powerful position and particularly in the Caribbean and in the New World. In the East Indies with its spice trade, the English still had to deal with the Portugese and the Dutch as serious competitors. But with the removal of the Spanish, the English were free to develop an unprecedentedly successful economic venture. There were two main commercial activities that allowed the English to maximise there maritime advantage: Sugar and Slavery. In fact, these were two complemantary activities that would work very closely together. Slaves were needed to tend and harvest the sugar crops of the New World. The same ships that transported these slaves could then be loaded up with sugar and brought back to Europe. With the advent of industrialisation in Britain, the third leg of this trip could also be made profitable. Cheap manufactured goods were taken from Liverpool and Bristol to West Africa and exchanged their for slaves, the slaves were exchanged for sugar in the Caribbean, and the sugar would finally be sold in Europe at a huge profit. The profits involved meant that few people overly concerned by any humanitarian or ethical issues. Indeed, the economic success of this trade would mean that even more time, money and skills were ploughed into the British commercial and Royal Navies. The more and better the British ships became the more she took the worlds trade and the faster she developed into the worlds preeminent naval power. By the mid to end of the eighteenth century, the British could claim to have the largest and most successful naval forces in the world: Both militarily and commercially. By this time, naval traditions, experience and expertise had been fully augmented by advances in science and the latest industrial products and techniques. British ships were familiar sites to ports and coastal regions the world over. However, two events would test this faith and confidence in the maritime forces of the nation. Soon, the British would realise that although they were a match for any nation on even terms, a combination of forces might lead to her undoing. The first test of this theory was the American War of Independence. French and Spanish involvement in supplying and maintaining the insurrection. Combine this with Royal Naval ships and sailors fighting on the side of the colonists and the British could see that they were not as invincible as they would have liked to have believed. However, the real test of the strength and importance of the Naval forces of Britain was to come with the rise of Napoleon on the European continent. A brilliant tactician and strategist, Napoleon swept most of Europe before him. As he took effective control over these powers he also took control of their navies. The British tried their best to thwart these plans with some success in Holland and especially Denmark. However, the Spanish and French fleets combined again to form a most formidable force. Unlike the days of the American War of Independence, it was clear that the only way the British could dispense with the threat of Napoleon was to confront and defeat this Navy in an open battle. The stakes for the island nation had not been higher since the days of Drake and the Spanish Armada. Fortunately for the British, a new hero rose to the hour. Admiral Nelson successfully defeated the combined fleet at the Battle of Trafalgar. He paid for this victory with his life, but he laid down a sense of security for the island nation that would remain intact for another century. Although disappointments and setbacks did occur, most notab ly in the War of 1812-14, essentially the Royal Navy returned to being the preeminent maritime nation. Indeed, the only serious threat to the Royal and Merchant Navies were the sailors, captains and admirals themselves. Complacency and a lack of serious rivals meant that the British maritime forces lay essentially unchanged for most of the nineteenth century. Half a century after the death of Nelson and the Royal Navy had barely changed at all; even the ships were the same. The only serious innovation that made serious inroads into these traditions was the advent of steam. Even then, the Admiralty were reluctant converts to this latest technology and pined for the days of sail. It would be left to commercial forces and entrepreneurs to explore and develop this means of power. The most important name associated with these developments is that of Isambard Kingdom Brunel. This man built the first steamship to cross the Atlantic: the Great Western. The first ocean screw steamer: the Great Britain. And what for 40 years would be the largest ship ever built: the Great Eastern. And although these ships were not the greatest of commercial triumphs the combination of ingenuity, expertise and industrial technology would mean that Britain would remain at the forefront of maritime power for some time to come. Steam power would open up other avenues for exploration that had previously been difficult if not impossible for mariners to pursue. The ability to power a vessel upstream would mean that many of the worlds rivers could be opened up to European explorers and traders. This would allow for new parts of the world to be explored and new commerical and political relationships to be established. Africa would see this technology employed along its many rivers. Indeed, steamships would even be taken overland to operate on the great lakes of the African interior. One side effect of the introduction of steampower was that coaling stations would become a strategic necessity to the Royal and Merchant Navies. All of a sudden, the Royal Navy became concerned at the placement of Naval bases particularly with regards to how far a ship could steam before it needed refuelling. This new strategic thinking would be augmented and amended by the opening of the Suez Canal in 1869. The world was becoming a smaller place at a rapid rate and maritime necessities would be prime in consideration for much of the Imperial expansion of the day. Cash crops would be the new cash cows that provided the financial impetus for maritime ventures at the Imperial level. Tea, cotton, rubber, even opium would all take their turn in providing the imperatives and returns in investing in Britains maritime fleets. Combine these financial considerations with regular British trade patterns with Europe, Latin America and the United states and the fact that populations were willing and able to move about the planet in unprecedented numbers and the importance of ships and maritime policy to the British Empire is easy to comprehend. The next challenge to British supremacy of the waves was to be by the Germans. By the end of the nineteenth and the beginning of the twentieth centuries European and imperial rivalries combined to form ominous and powerful blocks of nations. On one side lay the French and Russians, on the other the Germans, Italians and Austrians. Britain tried to remain aloof for as long as possible, but when the Germans declared that they wanted a Navy that was the equal of the Royal Navy, the gauntlet had been laid and the British joined with the French and Russians. A naval arms race between the British and Germans was proving costly to both countries, it didnt help matters when one of Britains own innovations nearly bankrupted the nation. The development of the Battleship Dreadnought in 1906 kept the British at the front of Naval technology but at the cost of making their entire existing fleet obsolescent. The Germans would easily be able to catch up to the British with this new technology and, if it hadnt been for competing claims on the German military budget, might have succeeded in doing so. As it was, during The Great War, the British were just able to keep ahead of the Germans and successfully bottled them up in their Baltic ports for most of the war. However, another military development would provide fresh worries and portents enough for the British. The submarine did not effect the war as much as their German commanders had hoped, but their potential for disrupting existing Naval balances of power were clear to all. These concerns would be played out at a much more lethal level during the next war. Meanwhile, the interwar period saw cutbacks to both the Royal and Merchant Navies. With little appetite left for armed forces, British politicians cut back defence expenditure on all of the services. The Royal Navy was no exception. These cutbacks came just as new maritime rivals could be seen on the horizon. During The Great War, the Americans had turned their massive industrial might to outfitting her armed forces in a very short period of time. At the same time, the Japanese had been left unchallenged to develop in the Pacific Ocean. When the war ended they quickly sought to establish some kind of parity with the Royal Navy; the result was the Washington conference. This conference established the so called 5:5:3 ratios for capital ships. America and Britain were to be equal in size and number of ships whilst the Japan maintained 60% of these numbers. The effect of the conference was that Britain, for the first time since Drake, admitted that she would only be the equal of another power. No longer would she aim to be the preeminent naval power. In reality, she had also given the Japanese a local superiority in the Pacific region. A superiority the Japanese would use to dismember much of the British Asian Empire. The Second World War was to put Britain in as much, if not more, peril than in the first. Her naval commanders rightly identified submarine warfare as being the biggest threat the island nation. The Royal and Merchant Navies took horrendous losses as these commanders developed ways of dealing with this silent menace. Convoys and ASDIC did most to redress this balance. But it was a long, hard fight and one that left Britain militarily and economically exhausted by the end of the war. Britain would never reclaim its former maritime glory. The United States and Soviet Navies would eclipse the Royal Navy in size, technology and power. Aircraft carriers, nuclear submarines and the rise of Air Power in general would mean that the strategic balance had been tipped forever. Withdrawal from Empire speeded up this process even more, bases in the Far East, South East Asia, the Middle East and even the Mediterranean seemed like expensive anachronisms that no longer served any purpose. At a commercial level, the rise of air transport killed off much of the passenger business of the shipping lines. Also, new trade patterns were established as Imperial trade was replaced by much shorter European destinations. The fall from grace of the British naval heritage is only so precipitate when you realise how long and how deep that tradition has been the lifeblood of the nation. Generations of citizens grew up with the unquestioning belief that Britannia Ruled the Waves. Now that she is a middle ranking European nation, it is not hard to see why so many people lament the passing of an era and why it inspires so many more to be fascinated and interested in this area of British history. Communications The telegraph system was one of the technological wonders of the nineteenth century. It transformed communications in a profound way and helped to give the British Army a technological superiority over most of her competitors. Its invention was a product of the enthusiasm and skill of industrial revolutionary Britain. William Fothergill Cooke and Charles Wheatstone, a scientist and an entrepreneur, teamed up to forge a devastatingly effective alliance that combined the savvy of both individuals to produce the needle telegraph. Wheatstone came up with the technological aspect whilst the Cooke had the foresight to approach the railway companies in order to run their lines along side the railway tracks. On 25 July 1837 the first experimental line with the new telegraph was started. The Great Western Railway Company connected the stations Euston Square and Camden Town over a distance of 2.4 kilometres. It was an outstanding success that not only amazed Victorians but displayed obvious applications for its use. When it was used to broadcast such news as the birth of Queen Victorias second son, or to catch a murderer who had attempted an escape by train, its acceptance and usefulness was plain for all to see. In fact, the only problem with this initial invention was that it the code to transmit messages was rather cumbersome and in fact only twenty letters were used of the alphabet. Credit for the simplification of the both the hardware and code was to cross the Atlantic to a certain Samuel Morse. Samuel Morse had a mission in life. A devout Christian, his world had turned upside down when he missed the funeral of his wife due to a message being delivered late. He never wanted anyone to go through the pain that he had endured and so set about perfecting an easy to use message system. His revolution centred around the idea of sending pulses of electricity of two fixed lengths dots and dashes. The subsequent morse code was so much easier to for all to master. He too saw the logic in following the railroad lines and telegraph poles continued their close relationships to the railway lines that were gradually spreading out over the continents of the world. Of course, there were larger scale boundaries that also needed crossing. Crossing the Atlantic Ocean with a submarine telegraph line was one of the holy grails of Victorian technological advances. So much so that Sirus Field, a very rich American businessman, personally financed the hiring of two warships, one American and one British (USS Buchanan and HMS Victoria), to simply start in the middle of the Atlantic Ocean and pull the wire to the opposing sides of the Atlantic. After a couple of attempts, they did indeed manage to succeed in their endeavour. The President of the United States and Queen Victoria managed to exchange pleasantries across all those thousands of miles. Unfortunately, the line only worked for just over two weeks. The Victorian scientists had not anticipated the high voltages that were required to send messages across those thousands of miles. The cable simply burnt out. It would be seven years before the line was reconnected. The problem being that the new, low voltage, well insulated wires were just too thick for any ship to be able to carry. Until, that was, the SS Great Eastern was launched. This was a behemoth of a ship that dwarfed all other ships by its size and speed. In 1866 she easily connected the two continents together. Submarine telegraph lines were now spreading across the world as the British government realised the full potential for governing and communicating with its far flung empire. By 1890, of the inhabited British territories, only Fiji, British Honduras, Tobago, the Falkland Islands, Turks Islands and New Guinea had no cable at all. The importance that Britain personally invested in this world wide infrastructure is borne out by the statistic that by 1914, 75% of all the worlds submarine lines were held by the British. Indeed, within hours of the outbreak of the First World War, the first action taken by any of the British and Imperial Forces around the world was actually taken in Melbourne in Australia. A German merchant ship was fired on by coastal batteries as she attempted to leave port. The fact that this took place on the exact opposite side of the world illustrates how much smaller the empire had become with the advent of telegraphy. Before the advent of this technology, the British government had had to entrust a great deal of local powers to its representatives across the world. When it took three months for a message to travel from a colony back to the capital, waiting for a reply was a luxury that frequently could not be tolerated. The man on the spot was a very powerful figure indeed. With the advent of the telegraph, London could have virtually instantaneous contact with the capitals of her colonies and dominions and conduct business from afar. Cables Being Laid in Canada The value of Britains world wide telegraphic system actually contributed to Britains strategic worries. The cables were kept in British colonies or under British controlled seas as much as possible, but this was not always avoidable. Whenever this occurred the British worried about interceptions of messages or of cutting the link altogether. For example, the link to Australia passed over Dutch Java, the South American cable ran through Portugese Madeira, but probably the biggest headache of all to Britains strategic thinkers was the cable that ran from London to Calcutta. In fact, there were three such cables. One ran from Lowestoft to Germany, through Russia, Persia and in to India. Apart from the strategic nightmares of this essential line of communication was the fact that the Germans and Russians were in a position to keep the costs of using this cable artificially high. The second cable was not much better. It ran across Europe to Constantinople, across Turkey to the Persian Gulf and then by cable to Karachi. Little reliance could be placed on the Ottoman empire. The third cable ran from London to Gibraltar to Malta, Egypt to Aden and then on to Bombay. This looked secure enough, but still relied on using Spanish relay stations to boost the signals. Besides, it was generally more economic to send the messages up over France from Malta. To add to the strategic difficulties the vagaries of the currents and weather caused yet further headaches. Storms, winds, silt, even fishermen could all accidentally disrupt the sending of messages. Combined with the distances involved, it is little wonder the tariffs could be so high. 4 shillings per word to India, and 6s. 9d. to Australia. And yet, the British were convinced that the value of the system was worth the price. All over the world, Englishmen were employed laying or maintaining cables or operating booster stations along the line. The cable manager often became a key member of society for the further flung outposts of imperial society. In Australia, Alice Springs actually came to life as the central station for the overland 2000 mile Telegraph line stretching from Adelaide to the North. These 36,000 telegraph poles were built years before any road or railway line crossed the continent. And it could be dangerous too. In 1874, two cable men were speared to death by Aborig ines. The laying and maintaining of this enormous network must rank as one of the most important achievements of the British Empire. Its scope and utility is hard to imagine in a world where instantaneous communications are taken for granted. Before the invention of the Telegraph the speed of communication had changed little since the time of the Romans. Within thirty years of the first twitchings of Cooks and Wheatstones needle telegraph, the world had been made substantially smaller.

The Challenges Faced In Employee Motivation Commerce Essay One question that is frequently asked by managers in many organisations is How do I motivate my emloyees? The concept of motivation is complex with numerous researches carried out and various theories put forward in order to explain and attempt to understand it. Many definitions exist for motivation, but the common definition is that motivation is a pychological process within an individual that drives a certain behaviour to achieve set goals. Currently, motivation is a source of frequent debates and is an issue of great significance and concern for both employees and organisations. Whilst reliable information systems and the latest technology are important, in todays expanding service industry, employees remain the most precious assets in any organisation. How well employees perform and their commitment at work are crucial factors to the success of their organisation; and in todays modern work, where there is increasing competetion worldwide, organisations simply cannot afford to ha ve a demotivated workforce or even lose good employees to poor motivation. Therefore, motivation of such employees is an essential role of any manager, yet it is also amongst the most challenging tasks to perform effectively. Managers must clearly understand and be aware of the sort of factors that define motivation of their workforce because, by doing this, they are able to focus employees efforts to work efficiently and effectively to achieve desired goals of the business. Managers must also be aware of the fact that each employee is different and unique in their own sense, hence they need to take account of these variations when motivating them. According to the Self-Determination Theory (2), a useful way to understand the concept of motivation is to divide it into extrinsic and intrinsic motivation. Extrinsic motivation relates to motivation coming from others and the environment, where the individual behaves in a certain way in order to get something (e.g. pay) or because of external pressures (e.g. managers instruction). Intrinsic motivation, on the other hand, relates to motivation coming from within onself (3), where the individual acts in a certain way because of and actual interest in the act itself (e.g. satisfying need for competence). Frederick W. Taylor, the father of scientific management, had greatly influential views about motivation of workers. He believed that paying employees high wages, which is one of the sources of extrinisc motivation, was a sufficient incentive to motivate them to work harder and be more productive (find ref). This was possibly the case when organisations generally only sought complianc e from their employees, and extrinsic rewards provided by managers were an easy answer to problems with staff motivation and ensuring they did their work and followed the rules properly . However, in todays world and in the modern workplace, where employees are expected to self-manage and have more responsiblities, issues with motivation have become much more complicated and demanding. Motivating staff is indeed a difficult taks and is normally easier said than done. Currently, many organisations are motivating their employees by using extrinsic motivators such as financial incentives. However, this is not always sufficient to maintain the right level of motivation, as it only satisfies them indirectly. For this reason, employers need to also pay attention to intrinsic motivators, which serve to satisfy the direct needs of the employee, and consequently encourage better performance on a particular task. Monetary incentives and other extrinsic rewards are no longer sufficient to main tain staff motivation since employees are now required to show more commitment and creativity (1) . This, in turn, would depend on deeper sources of satisfaction that are more meaningful to the employee that extrinsic rewards would generally fail to offer on their own. In todays work setting, intrinsic rewards have a vital part in staff motivation; these include psychological rewards such as recognition and a sense of appreciation, which provide employees with a greater incentive for higher productivity and achievement. For most, if not all employees, financial security is a strong motivator and will remain as such for a long time, but managers must be aware that it stops to be the only motivator at some point, and even could stop to be a motivator all together depending on an individuals circumstances and variations. The different factors that can motivate the employee in the workplace can be expressed as needs which subsequently become motivators for greater productivity when they are fulfilled. Different things can motivate different people and be given different priorities. The manager must identify and then fulfill the needs for the employee, in order to form an environment in the workplace that encourages motivation. The various needs and expectations at work can be categorised into extrinsic and intrinsic motivation: EXTRINSIC MOTIVATORS INTRINSIC MOTIVATORS Salary Sense of challenge and achievement Job security Receiving appreciation Promotion Positive recognition Contract of service Good treatment Work environment Growth and advancement Social interaction Responsibility Health benefits Extrinsic motivation relates to actual rewards such as salary, security, promotion, contract of service and work environment; these are often outside the control of an individual manager; intrinsic motivation relates to psychological rewards such as the sense of challenge and achievement, receiving appreciation, positive recognition and good treatment at work; these can usually be determined by the actions and behaviour of the individual manager(4). These sources of satisfaction differ from an individual to an individual and between different circumstances. They are interlinked, and therefore, cannot be isolated from one another, but must be used as a combination of motivators in an organisation. MOTIVATIONAL THEORIES For many decades, theorists have been trying to understand what motivates an individual to behave in a certain manner in the workplace. However, this is a subject that has seen many conflicting debates as some researches believed that individuals do not lack motivation but certain incentives that motivate them are missing, while others argue that motivation originates from within the individual regardless of the environment and other external influences (9). Theorists have researched the subject of motivation by addressing two main concepts. First is the content of motivation itself, which concerns factors within the individual and the work environment that define and shape certain motivated behaviour. Second is the process of motivation, which concerns the perceptive process that an indivdual has for motivation in a specific setting. This has led to the development of numerous content and process thoeries about motivation in the workplace. CONTENT THEORIES In the 1940s Abraham Malsow, a psychologist, developed the concept of Hierarchy of Needs (10), which later became one of the most popular and influential theories of motivation. He proposed that there are five levels of needs that existed in a specific order, and that each level must be satisfied in turn in order to motivate the individual to satisfy the need at the next level. His argument was based on the fact that Individuals always had the desire for more, and for an individual to be motivated to pursue the next step, the needs at the previous level have to be fully satisfied. Therefore, certain lower-order needs needed to be fulfilled before other higher-order needs became motivators for the individual. According to Maslows model, these needs are physiological needs (basics for survival, e.g. food or water), safety needs (physical and emotinal safety), social needs (sense of love and social belonging), esteem needs (sense of recognition, respect and value) and self-actualisation (achieving ones full potential) (11). (rbs full) In the context of the workplace, there are potential ways that could satisfy an employees needs: Self-actualisation includes providing challenging tasks that would promote creativity and evolvement. Esteem needs includes recognition, praise, social status, self-respect, delegating responsibility and accomplishment Social needs involves social interaction, group work and pariticipation. Safety needs include job security, financial savings and living safe working environment. Physiological needs include providing adequate breaks during work and a salary that allows workers to afford life essentials (4). There are a number of identified problems in applying Maslows theory to the work place. In reality, other areas of life, beside work, can add to the individuals satisfaction, therefore the manager needs to also have knowledge of the employees life outside work. Also, the fact that individuals are different means that they place different values on the same need; and that some rewards at work can satisfy more than one need, and not necessarily satisfy one need at a time (4). Additionally, it was criticised for having a rigid order of needs which possibly would not apply to everyone, because priorities are likely to vary in different individuals and even for the same individual over time (11). In spite of all these problems, Maslows hierarchy of needs model has been widely utilised in many organisations as a guideline for managers to use to motivate their employees. It provides a valuable insight for managers about the general needs that individual employees have, and what can be used to motivate them (12). In 1972, Clayton Alderfer further developed Maslows Hierarchy of Needs model by grouping the different levels of needs in the hierarchy into three sets in his ERG (Existence, Relatedness and Growth) theory. He placed the lower-order needs, physiological and safety, into existence needs; social and esteem needs into the relatedness needs; and finally, the self-actualisation need into growth needs. In addition, Alderfer put forward a regression theory to accompany the ERG theory, which states that when higher-order needs are not met, the individual will work harder to satisfy the lower-order needs in order to increase their chances of fulfilling these higher needs (21). For instance, an employee who is having difficulties satisfying their sense of full potential would then probably put more effort into increasing their pay through promotion in order to maximize their chances of achieving what they want. (20) However, according to (11) a common problem with both Maslow and Alderfers models of motivation is that they contain having descriptions of needs that are too vague, particularly safety and esteem needs, which would essentially cause difficulties to managers in interpreting them and using them to provide certain opportunities for motivating their employees. In 1961, David McClelland created the Acquired Need Theory which is based on three motivational needs including achievement, affiliation and power. He stated that all of the three needs are normally present in an individual to a certain degree, but only one of them usually dominates. This is mix of motivational needs characterises a persons or managers style and behaviour, both in terms of being motivated, and in the management and motivation others. Another theorist, Elton Mayo, has made significant influences on the concepts of human relations and motivation, through conducting large studies of workers in an electrical company in the United States between 1924 1927. His findings emphasised the importance of teamwork, communication and positive recognition on staff motivation. His studies have also led to the creation of a model called The Hawthorne Effect which shows that the degree of interest shown by the manager has a positive influence on an employees job performance (5). However his model has been criticised for placing too much emphasis and reliance on social contacts within the organization on employees job performance (6). Nevertheless, the impact of Mayos research was huge, as it opened doors for further research into the subject of motivation by other theorists. Frederick Hertzberg (1959) developed a two factor theory based on findings from a study conducted in the U.S. through interviews with employees from different industries, in which they were asked about specific things that pleased or displeased them at their workplace. From this, Herzberg realised that there were two different sets of factors, where one set caused satisfaction and the other one caused dissatisfaction. One set of factors, called hygeine or maintenance factors are concerned with the work environment; they do not result in higher level of motivation, but there absence would result in demotivation. These include extrinsic motivators such as salary, security and work environment. The second set of factors are the motivator or growth factors which are concerned with content of the job itself; they result in increased motivation if present. These include intrinsic motivators such as positive recognition, challenge and a sense of achievement. His research also concluded that some factors overlapped both sets but had a stronger emphasis in one of them. (7) The size of the bars represent the degree of concern that each of the factors has on job motivation or dissatisfaction. The reason why the bars for achievement and pay look different is because they both offer short term satisfaction, as there is a continuous need to search for them to lead to satisfaction. This theory has been frequently criticised by many researchers for its limited application and possibly biased methodology. However, continue from pg 266 on book Furthermore, it has been noted the theory does not allow for individual differences, such as particular personality traits, which would affect individuals unique responses to motivating or hygiene factors.[4] The theories of motivation that were put forward more than half a century ago are still evident and widely utilised in todays banking industry. Based on Maslows Hierarchy of Needs model, banks are constantly attempting to sustain a good level of motivation amongst their staff by understanding and fulfilling employees needs. At the physiological and safety needs levels of the hierarchy, basic needs such as food, shelter, warmth and safety are all provided by working in any bank through paying salaries and having a safe environment to work in. In terms of social and esteem needs, banks meet these by creating opportunities for employees to interact with each other and work in teams; in addition to good recognition of achievements through praising the employee or giving a bonus pay, both of which are only a few methods out of many more used by banks to give the employee a sense of value and appreciation. In terms of self-actualisation, banks meet this need by offering promotion opportuni ties to the employees, and giving them the chance to progress in their careers. The motivators that banks offer also cover the hygeine and motivator factors that were put forward in Hertzbergs motivational model. Expectancy theory is a general theory of motivation that is based on the concept that individuals are influenced by the perceived results of their actions. It argues that there are a number of inter-linking factors which determine the strength of an individuals motivation, such as the efforts expended, the expectation that rewards will be available, and that these rewards will be linked to their performance. In other words, the individuals level of motivation will depend on their perceived expectation that it will lead to the desired outcome. This theory has been approached by several different writers, namely Vroom, Porter and Lawler (HRM book). Vrooms expectancy theory is based on three factors: Valence the perceived gratification from a result. Instrumentality the degree to which a first level (performance-related) outcome, e.g. high productivity, leads to a second level (need-related) outcome, e.g. promotion. Expectancy the connection between a selected course of action and its expected outcome. The combination of valence and expectancy defines the level of an individuals motivation. Vrooms theory has been further modified by Porter and Lawler, to develop which takes account other factors besides motivation that could influence performance. These factors include individual skills, characteristics and role perceptions. These theories help managers to understand the nature of human behaviour and the complexity of motivation in the work setting; in addition to helping them recognise any problems with individual performance. They emphasise that managers should pay particular attention to factors such as an employees effort and performance, and use rewards whenever it is appropriate in order to maintain a good level of motivation amongst the employees; additionally, managers are advised to create methods of evaluating employees performance as a way to ensure that their workforce are constantly motivated. The Royal Bank of Scotland (RBS) offers its employees a package called Total Reward (rbs full). Besides salary, this includes flexible working hours, health and medical benefits, lifestyle benefits such as shopping vouchers, and certain financial products at special rates. It also offers monetary incentives such as bonus payments based on profit-sharing and individual-performance schemes; in addition to non-monetary incentives through recognition of good performance based on personal development plans, where the employee is given the opportunity for promotion. RBS gives the employees the chance to work flexibly through a variety of working practices including job sharing, compressed hours and home-working. In 2004, RBS won an award for its flexible working-hours program in the workplace (find ref). This enabled employees to achieve a work-life balance by choosing working hours that fit around their personal lives, which would have a positive influence on the employees commitment at t he workplace, and in turn results in better overall performance. This was highlighted in Elton Mayos studies on staff motivation in the 1920s that showed that staff tended to be more motivated and productive if they were feeling comfortable and satisfied with their work environment. In 1963, John Adams developed the Equity theory which is concerned with the employees perception of fairness in the workplace, in terms of treatment received compared to co-workers on the basis of inputs and outcomes. He argued that fair treatment is highly valued by individuals, and the feeling of inequity may have a negative influence on their performance. There are a number of factors in the workplace that play an important role towards the feeling of equity including pay, promotion and recognition. Employees would expect equal treatment based on their contributions and performance compared to other co-workers. This would subsequently result in a sense of satisfaction and would strengthen their relationship with the organisation and the team of employees, all of which is important for their motivation. Edwin Locke put forward a Goal theory of motivation in the 1960s, which is based on the idea that individuals goals have a significant influence on their performance. He argued that individuals who have specific and challenging goals set for them, to which they are committed to, would generally perform better, as they provide focus and motivation for the employee on the task given. The performance of the employee is further enhanced if this is coupled with clear and constructive feedback of the results, which provides greater focus and gives the employee a greater sense of satisfaction and motivation for the tasks set. In the 1960s Douglas McGregors developed Theory X and Theory Y, which are theories that define two different approaches towards motivation in the workplace. Theory X implies an authoritarian management style, where the employee is often regarded as relatively unambitious, lacks responsibility, tends to avoid work and change, and is often in need for some kind of direction at work in order to perform and progress. So in order to achieve the organisations goals, managers would adopt a stringent attitude towards the employee, in which they would often rely on threatening techniques of punishment to force the employee to comply with the organisations goals. Based on Maslows Hierarchy of Needs model, McGregor argued that most employees in this environment would only seek to satisfy their lower needs, such as money; however, since they are already satisfied they will not be a sufficient motivating tool for any longer. Therefore, this kind of management style would most definitely produce p oor results in terms of staff motivation, and ultimately meeting the organisations objectives. For this reason, McGregor put forward a Theory Y, which assumes a participative management style, where the employee is considered to be self-motivated, responsible, ambitious, and that they genuinely enjoy working. According to this theory, managers believe that employees are self-directed and motivated to perform well at work. This creates a work environment where managers are able to exercise delegation, collaboration and responsibility in decision making amongst their workforce. In this Theory Y environment, most employees are encouraged and driven to satisfy higher level of needs such as esteem and self-actualisation, which are not fully satisfied and would therefore keep them motivated for higher performance and productivity at the workplace. (8) McGregors model has been criticised for being too rigid and quite unrealistic in the way it depicts management and employees as being one of either two extremes in the workplace. Nevertheless, his theories continue to provide a guide to managers about the fundamentals of management styles, and the importance of maintaining a positive attitude to staff motivation, where employees feel that they are well-treated and valued as part of the of the organisation.
